Abstract

This study aimed to investigate the effectiveness of High-Performance Work Systems (HPWS) in improving digital administrative practices among public school principals in the Jazan Education Department. The study examined this effectiveness through four main dimensions: professional training and development, empowerment and participation in decision-making, performance management and monitoring, and organizational commitment. The study adopted a descriptive-analytical approach, appropriate to its objectives and variables. The study population consisted of all male and female principals of public schools in the Jazan Education Department, from which a random sample of 308 principals was selected. A questionnaire was used as the primary data collection instrument after ensuring its validity and reliability through appropriate statistical procedures. The findings revealed that High-Performance Work Systems significantly contribute to improving digital administrative practices, with a very high overall mean score. The results also indicated variations among the dimensions, with professional training and development ranked first, followed by empowerment and participation in decision-making, then organizational commitment, and finally performance management and monitoring, all achieving a very high level of agreement. Based on these findings, the study recommended adopting High-Performance Work Systems in an integrated manner within public schools, emphasizing high-quality digital training programs, strengthening administrative empowerment, activating digital monitoring systems, and enhancing organizational commitment to support school digital transformation and improve the quality of digital school administration. The study also suggested conducting future research on additional organizational variables and applying the study to other educational contexts.
